[摘 要] 目的 介绍了在护理实践工作中,通过对护士工作进行绩效考核的量化管理,从而提高护理质量,保证护理安全,全方位的服务好每一位患者.方法 利用自制的护士工作量统计表对护士工作进行各方面的考核管理,然后根据科内考核规定计算每位护士的工作量而得出结论.结果 绩效考核的量化管理提高了护士对工作的积极性;提高了患者、家属的满意度;提高了护士的自身素质、提高了护士的执行力和竞争力;提高了中层护理人员的领导管理能力;规范了护理人员的培训流程;强化了在护理工作中薄弱环节处的管理,提高了科内护理质量管理.结论 护理管理是护理服务和护理质量的关键,绩效考核的量化管理又是护理管理中的核心问题,采用新型护理绩效考核模式,有助于提高护理管理水平,改善护理管理效能,绩效考核的量化管理在护理质量管理中起到了非常重要的作用.

Application of Nurse Performance Quantitative Evaluation in the Excellent Nursing Quality Management

[Abstract] Objective To improve the nursing quality, ensure the nursing safety and comprehensively serve each patient by the quantitative management of performance evaluation of nurse work. Methods Various aspects of nurse work was examined and managed by the self-made nurse work questionnaire, thus drawing a conclusion according to department examination specifications. Results The quantitative management of performance examination improved the enthusiasm of nurses to work, improved the satisfactory degree of patients and their family, improved the self-qualities of nurses, improved the executive force and competiveness of nurses, improved the leadership management capability of middle-level nursing staff, standardize the training course of nursing staff, intensify the management of weak points in the nursing work, and improved the department nursing quality management. Conclusion Nursing management is the key to the nursing service and nursing quality, and the quantitative management of performance examination is the core problems in the nursing management, and the newly nursing performance examination model contributes to improving the nursing management level and improving the nursing management efficiency, and it plays a very important role in the nursing quality management.

为了加强护理单元的管理,提高护士的整体素质及科室护理质量,于2008年该院开始对护士工作进行了新的绩效考核,经过这几年的实践和探索,该科取得了良好的管理效果,现介绍如下.

1 对象和方法

1.1 对象

全科护士共35名,年龄25~55岁,平均年龄31.71岁;副主任护理师2名,主管护理师6名,护理师13名;护士14名;中专文化程度2名,大专文化程度16名,本科毕业17名.

1.2 方法

1.2.1 考核內容和细则 ①素质管理:主要包括护理人员的职业道德修养,仪表仪容,文明用语,主动热情接待患者,语言沟通能力等.不戴头花、帽子即扣1分[1].

②质量管理:其中包括基础护理、消毒隔离、病房管理、急救物品、药品管理、健康教育覆盖率等内容.根据内蒙古自治区护理质量管理标准内容为考核标准,有无发生压疮及不良事件不报等情况,对各项工作进行量化质量管理考核,同时对每一项问题在该月中出现的频率进行考核,通过对护理质量考核,所得结果作为该月该护士该项工作得分[2].
